Recruiters, job Ads, the applicant’s complaint that there is no response/acknowledgement, or lies from them, or not lifting the phone. 

Why this sudden spurt in job advertisements??? 

What happens with the Data collected?



Motives, Seen/Unseen, Ulterior/Bonafide.



There are many ways your profile is used.

SOMETIMES IT IS EVEN USED TO GET YOU A JOB.....


The main reason for this spurt is the value for the database. A recruiter having large volume gets good value from the organizations. And the one having high value data base is adored by the organizations.


Second angle :  The recruiters take money from a jobseeker and while presenting his profile to the HR also present 25 to 30 (or more) other less attributed ones. These are from the database they collect from sources like LinkedIn updates. The HR obviously gets a large data base to select from. In all fairness the HR selects the best among the available. No guessing needed to know, who gets the job.



Third angle:  

When a recruiter makes a business call on an organization, the first thing the HR asks is the available data base for the available positions in the organization. He proudly presents the huge data base with him and the recruiter is hired as official recruiter for the organization.  He gets a nominal retainer and gets money, whenever he provides candidates for the vacant position. The payment is about one percent or half percent or one month salary, depending on the position and the salary package and has to provide alternative candidates in case people leave earlier than the stipulated time. 

Fourth and unfortunate angle:

This data base is sold on demography basis to the Insurance companies, Real Estate companies, mobile companies, Finance companies marketing shares, mutual funds and fixed deposits. Loans, mortgage, and credit cards.  

There are many start-up service providers, super markets, online stores who buy this data, send you a mail offering a promo code that gives a huge discount for a product or service. They make you register you email id, include you legally in their database, and send promo mails regularly.

Fifth angle:

You now have a new breed of professionals who do the profile whetting or profile check for people. These people buy large databases or sometimes these people write to these recruiters for the details including the addresses and phone numbers of the specified people. They search such people on social media platforms like Facebook, LinkedIn, Whats App, Google+ and others. They become your contacts and mail you a fake job requirement and when they get the data, they hand it over to the profile whetting professionals. Sometimes private recovering agencies working on behalf of banks also get the details of the defaulters. It is heard that some people working for the gas companies are selling city wise Adhar card details bank details to these agencies.

How to discern between good and bad.

It is bad........  
When the compensation package looks too good to be true. (It is actually not True)
When you get a job offer through email, where the job requirements are an exact match of your qualifications and experience.
When someone says that you are shortlisted directly for the final interview and asks you to send a CV with detailed address mobile and landline numbers, alternate contact numbers.
When you have not contacted them, still you receive a communication that they have seen you profile somewhere and shortlisted you for an interview.


Then what is safe?

The safest is when you apply

Through organization’s website

Through reputed recruiter’s website

To the jobs directly posted by the organizations

Sometimes, an employee from the concerned department asks you to directly apply to his personal email id. He forwards your profile with his reference to the HR, and the one selected from the list is considered his reference candidate. He gets a commission, once the candidate completes a certain period of time with the organization. Sometimes the purpose to get relevant candidates for the job. Most of times these are genuine honest and safe.  

In conclusion, I would like to state that not all recruiters are fraud. There are good recruiters doing extraordinary work. You need to discern between the good and the bad. Please visit their websites. The good one will definitely have one. See their work, view their client list. See the people behind it their qualifications, work experience, and the type of organizations they have been associated with. And send the profile to the trustworthy ones only. It does not take more than half hour to verify a recruiters.

There is a huge content on this subject by way of books and articles and through training sessions.
Most of the content is heavily generalized, remaining other content is heavily customized for American and European scenarios. And most importantly these deal mostly about physical attributes, verbal communication, Gait, and vocabulary. I would like to start from where these contents end, because all these and more are already taught at the institutions or by the expert trainers (they do a good job of it.) My effort is make the process more customized to the institutions and student understanding and maturity levels. My efforts are to facilitate students’ evolution to a level, that can generate situation specific responses with comfort. The effort is to raise the student thought process a few notches higher and help them to master quotients required to crack the job interview.


India is an altogether different planet as far as the interview process and requirements go. Based on my more than 45 years of experience of facing and conducting interviews in different parts of the country, my writing experience and the interactions, I had with the eminent members of the ‘C’ Suite, I am in the process of preparing a dossier on the requirements, pre-requisites, and the expectations of the organizations from the candidates.


Interviews in India. are a totally different ball game. Technical competency (though important) is just one part of the interview which is taken care by the faculty in the institution. However, one thing less understood is the fact that, a candidate who meets all other criteria but is a bit weak in academics will be preferred to a candidate who is academically brilliant but lacks in other criteria. Quotients form an important part of the evaluation process for interviews.


This is also reflected in the admission policy of the leading B-schools word over. It is a very common occurrence in these institutions where academically strong candidates find themselves left out in preference to the candidates who show a stronger ‘Statement of Purpose’, who in the opinion of the panel will demonstrate greater adaptability to situations and cross culture environments when they graduate and join an organization or start one. This is also true for Campus Recruitment Interviews.


Interviews in India are all about the Quotients. The Emotion Quotient, The Culture Quotient, The Forbearance and the Tolerance Quotient, The Comprehension and the Metacognition Quotient, and so many others. The quantum requirement for each Quotient defers with organization culture and nature but all are important everywhere. The HR domain has evolved over the years and keeps evolving at a rapid speed. The requirement does end with the student’s ability to perform the job. They also look to a situation a few years down the line when these people have to shoulder higher responsibilities, and look to a candidate’s ability to work in adverse and crunch situations.


The candidates too need to evolve in their mindset, thought process while preparing for the interview. Usually the standards of the students in an institution are more or less uniform, but when the institution has to compete with other institutions in the town or city or across the cities in the state, the better institutions take away the cake.


I am worried about the institutions located in smaller towns. They are Islands in themselves, totally cut off from the mainstream of business environment and requirements. I have experienced this situation, when I visited these institutions for conducting campus interviews for institutions.


I know there are many institutions which are facing this situation of organizations conducting campus interviews and not selecting their candidates. There are many individuals and organizations which promise to prepare the students for interviews. They are all theoretical in approach and follow standard procedures. They are certainly not converse with the aspects of behavioral sciences and cognition. When it comes to Quotients, theatrical, not theoretical approach is needed. A theater needs to be created where the students learn by play acting the roles and by observing others doing it.  It is all together a different arena of learning

I can be help those institutions that are in a situation where they are getting the organizations are conducting campus interviews, but the students are not getting through. I can visit the campus and evaluate the students and design a customized training programme to prepare the students for the campus recruitment programmes.  If the institutions have the capacity and will to bear the financial cost of my programme. I can come and evaluate the student caliber and design a customized programme. In case, they can afford the cost, we can go ahead with the programme or else the institution can pay me the cost of the evaluation programme.

The coaching will broadly consist of

1.      Coaching a group of faculty in various Quotients and their applications so that they can in turn coach the students during the time of interview.

2.      Few direct sessions with students.

3.      A few sessions of faculty with students under my supervision.
The duration of the programme is very flexible and will differ from institution.

The duration of the programme can be decided by mutual discussions as per the student requirements. This programme is specifically for the institutions and will not be published by anywhere on any media. All the students undergoing training will receive a completion certificate from me.

Of late, I have noticed a welcome trend on LinkedIn, that, HR professional are coming out liberally with their views about writing resumes, about preparing and performing in the interviews. 

Previously, and almost grievously, It was not considered proper to reveal the secrets of the interviewing process. Candidates were not considered worthy of knowing it and it was considered important to retain the surprise element in the interview. The questions asked were mostly unethical or irrelevant and certainly not related with the domain, or the company work culture.

The stress was more on displaying their knowledge, rather than testing the candidates. Whenever you had a new recruit for the HR, you had to spend a long time making him unlearn things considered uncultured in the recruitment process. It was difficult  to make them give up draconian  habit of  being harsh and dominating during the interview. The culture of cooperation and  collaboration was more difficult in HR people than people from other domains.

However,  I am glad that, everything is past now. The new generation coming from the B-
Schools is very professional in both planning and conduct of interviews. Many large orgnisations including Google now send a mail to the prospective candidates about the process of the interview, the members of the panel and their domain expertise. The number of rounds, and the type of questions the candidates can expect.

This puts the candidates at total ease and makes him articulate his feelings in an uninhibited way.

It is a good Transformation, I welcome it. 

Now about the Resume....

To put it simply, it is the first page whether it is the cover letter or an abstract or an executive summary, that makes the junior executive in HR, (who is the first contact for the resume) to decide whether to pass on the application for the next round of evaluation or trash it.

Your job is to convince him enough to forward your application for the next stage in just 30 seconds at the most.

I have a very simple solution for it.

Keep the job ad or notification with you when you are applying for the job.

Write down the job requirements one by one on the right side of the cover letter. Opposite each requirement, write the related attribute you have, whether it is qualification, experience, achievements, leadership qualities, crisis management. Keep it short , specific and objective driven. Even if there is 80% match between the JD and your attributes, you have good chances of getting an interview call. 

Don't Apply, if it is less than that.

The executive will instantaneously get an idea about your suitability for the job.

He will either be convinced or confused enough to not trash it. You are shortlisted. You have already overtaken some people with equal or even better attributes. More time is devoted to resume during the second evaluation.


A wining resume is the best weapon you can have in your arsenal for a successful job search.

How to craft a winning resume?

There are some extraordinary articles written by experts on this subject. This article presumes that the readers have read and are aware of the basics. This article goes beyond the basics and generics and focuses on the specifics related to job search in Asia region. If you are in west, some of the things mentioned may not be applicable.

The difference between West and Asia is, where as in west, it is recession ridden business environment where survival and staying out of the firing line is the job priority, where as in Asia which has two of the fastest growing economies, India, & China, and one of the biggest Japan The resume and job application should aim at objectives beyond getting a job.  It should make a statement that you are ideal case to be counted for succession management. It should also give an impression that you are fast in changing gears, and cope with the Positive Change Management Strategies. Positive change I have to stress, because, post recession, it has acquired a new meaning. It relates to cost cutting, managing with less resources, and all the negatives you can think off. In Asia it means growth management as has been shown by Japan, Korea, and now India & China. Indian Management style and Indian Leadership are now  much discussed topics in leading B Schools. In such a circumstance,

How can a resume, structured by the western experts, for western job, be applicable for Asia????  No, it can never be, it should be in tune with the Asian culture of recruitment and employee engagement.

There is nothing called standard resume which can be used for all job requirement. Each job has a very specific requirement, like  technical knowledge, work culture, language, loyalty metrics, behavior pattern, leadership qualities, Corporate Social Responsibilities. You need to factor your resume according to these requirements for each job. You need to craft a separate resume for each job. The resume should be short not more than two to three pages. If you need to give details of the projects handled create separate files and attach them. You can also attach a power point presentation detailing how you could impact their bottom lines positively. The advantage of this is that, during interview the discussions will center around these documents and you can confidently answer questions and   score points.

Crafting an honest and authentic resume is good, but remember the first contact for your resume is a junior executive in HR, who doesn't understand the technical vocabulary. But, he will understand, if you mention, how your attributes helped in increasing the bottom lines of the organization. Or how you managed in crisis, or when, the resources, or the machine output were less than optimum. Your ability to manage with less will impress even a junior executive at HR and make him shortlist your resume and move it forward.

An attached power point presentation, that tells all, you want to convey, will be an added asset and an attention grabbing tool at the first contact level. An executive will always prefer viewing a few slides and forming an opinion than going through the lengthy text. How to go about it?

You have to prepare a master resume (This doesn’t go to the employer.)Make it as expansive and detailed as possible. It may go up to ten, twelve, or more pages. This is ware house and from here you can draw your inputs craft customized resumes for each job.

Please keep all your appointment orders, appreciation letters, and testimonials ready. Please also jot down all details about your deliveries at various levels in different companies.

Please note your failures and how you recovered from them, learned from them, made dramatic come backs and delivered extraordinarily. Mentioning a few failures in the early part of your career make your successes in the later part of the career look more credible.

Make a hierarchical chart describing growth and the contributing factors for it. Write honest reasons for staying or not staying longer with company. Try to justify your stagnation periods.

Similarly make a monetary chart underlining growth and reasons. If you have made lateral shifts in the career, please be ready with the justifications and reasons.

If there are terminations in service, try to find honest reasons and justifications. Employers take terminations more seriously in Asia than in west.

Please gather details about community activities, social service and CSR work during your studies or employment.

Language and demographics:  It helps to know more languages as the interactions with the workers are generally in the native local language. Knowledge about demographics gives you inkling about their behavior patterns and helps you to handle workers better. And also gives the prospective employer the confidence that you would be able to handle the manpower diligently and intelligently.

Mention how you managed emotional conflicts among your team members, or with your immediate manager. If you are fresh out of the college, you can mention how you tackled crisis situation with your colleagues or the teaching staff.

Next you should mention personal & family details, your education, your achievements, and accomplishments in sports, cultural,& social activities.

Now that your master resume is ready, you need to research and analyze each of your prospective employers. Whether it s family organization or professionally managed organization what are the values they are looking for, if you know what they are looking for, you can craft your resume to detail the attribute they are looking for  and just mention the other ones.

Some organization will look for family values, environment where you have grown. How long you stick with your jobs. How much your performance has encouraged retention rather than attrition in your jobs.  How you have worked for the developing and encouraging leadership and entrepreneurial qualities in the people reporting to you. W Mention the situations where you have allowed diligence, controlled discretion, and your ability to manage crisis & resolve problems.

Some organization will concentrate on professional deliverables. They will not mind a little attrition for achieving high growth curve. They will see how fast you have grown in your profession. They will also be interested in your money curve. For such organizations concentrate  on3deliveries and professional aspects only.

Your technical attributes have to match the requirements of the prospective organization. Your expertise in a programme they are not using is of no consequence; instead give detailed information about the small knowledge you have about the programmes or software they are using. However you can detail points which show you as a fast learner with high degree of adaptability.

Once you know what an organization requires or what is relevant for them, take it from your master and include it in your crafted resume.

Include some discussion buttons in the form of bullet points.  This will include information about your work attributes and achievements and would create curiosity and trigger discussion during interview. It would give an opportunity for you to give more information, and convince them better. Each button should not be more than one line.

Warning

Your resume should be strictly need based and should have information related to job and organization requirements.

 It is always better to be honest with your information. That will allow you to be relaxed in the interview as honesty doe not need any depending.  
   
If your attributes do not match job requirements, it is better not to send your job application. There is no point piling up rejections .rejections result in dejection and may negatively impact you preparation for other job where you have better chances.     

If you are not satisfied with the position, pay and perks offered, do not apply for the job. It would   result in permanently shutting a door on you, and may influence other doors also.    

Conclusion

Finally I would like to state that resume only helps to mirror your abilities, it cannot create them. Your high aspirations should be always be backed by past performance. In case you are able to secure a job with structure of resume, do write to me. So that it would be an encouragement to others.

SELF PROMOTION ESSENTIAL TO MAKE YOURSELF RELEVANT IN THE PINK SLIP ERA

There are any number of reasons why you should advertise the value you deliver to your unit and your company. But mastering the delicate art of selling yourself isn't easy. Overdo the self-promotion, and you can get a reputation as a grand stander. But duck the limelight, and you miss out on well-deserved plaudits.

NETWORK THROUGH WORDS AND DEEDS

Build a network of appreciative associates and bosses, not just by communicating with them, but by taking on tasks for them and following through on projects with them. Effective networks are simply mutual obligations between people. Show your boss and others in decision-making positions that you can get things done through others. Show them you're connected.

TAKE A STAND AGAINST CREDIT THEFT

Don't steal credit that belongs to another, and do all you can to prevent others from stealing credit that rightly belongs to you. As in sports, a good offense is often the best defense against credit theft, Instead of directly confronting a credit hog--usually a futile enterprise--frequently inform the boss in meetings, emails, and informal chats about your role in the team's recent coup and your ideas for future successes.

DON'T BRUSH OFF COMPLIMENTS

When the team leader compliments you on the job you did organizing the client meeting, don't brush it off with an "Oh, it was really nothing." Say how much the recognition means to you. Acknowledge the good effort you gave. And add something worthwhile that underscores the importance of the contribution you made. "I think it's really important that these meetings are a valuable experience for our clients," you might say, or "I put a lot of advance work into that new technology panel, so it was really rewarding to see the clients so engaged in the session."

OVERCOME PHYSICAL DISTANCE

If you telecommute, you might worry about losing out to a rival who has his face before the vice president every day. Even if you don't work from your home, you might need to cultivate someone whose office is 3,000 miles away. Today's technology, makes it far easier than in the past to self-promote from a distance. Stay on someone's radar through e-mail, voice messages, and the occasional phone call.

When contact is infrequent, people tend to think the worst about you or, even worse, think nothing about you at all."

MAKE YOUR ACCOMPLISHMENTS KNOWN TO OTHERS BESIDES YOUR BOSS

Some might think it sufficient to earn their supervisor's appreciation; after all, he is the one with the most impact on a report's evaluation, raise, and the other rewards of work. But the savviest strategists understand the importance of self-promoting to an even higher level, as well as horizontally to other units and their managers.

Your boss's boss might be in a better position than your direct supervisor to give you a promotion or plum assignment. And a manager who shares rank with you today might be in a position of greater decision-making power tomorrow
